很少学者研究领导风格对知识整合的影响。本文发展了Nahapiet和Ghoshal的知识整合概念,将其定义为知识的贡献与组合,然后以员工信任为中介变量,通过实证分析研究了变革型领导对知识整合的作用机制。研究结果表明,变革型领导对员工信任和知识整合都有显著正向影响,员工信任在变革型领导与知识整合之间具有部分中介作用;员工信任对贡献知识和组合知识均有显著正向影响;贡献知识在员工信任和组合知识之间有部分中介作用。通过数据分析还发现,变革型领导、员工信任对贡献知识的解释程度均大于对组合知识的解释程度。
Few scholars study the impact of leadership style on the integration of knowledge. This paper develops the concept of knowledge integration of Nahapiet and Ghoshal, which is defined as the contribution and combination of knowledge, and then uses the employee trust as a mediating variable to study the mechanism of transformational leadership on knowledge integration through empirical analysis. The results show that transformational leadership has a significant positive impact on employee trust and knowledge integration, employee trust has a partial intermediary role between transformational leadership and knowledge integration, and employee trust has a significant positive impact on contribution knowledge and portfolio knowledge Contribution Knowledge has a partial mediating role in employee trust and portfolio knowledge. Through data analysis, it is also found that the transformational leadership and staff trust explain the contribution knowledge more than the explanation of the combination knowledge.
